    Using a large-scale real effort experiment, we explore whether and how different peer assignment mechanisms affect worker performance and stress. Letting individuals choose whom to compare to increases productivity to the same extent as a targeted exogenous matching policy aimed at maximizing motivational spillovers. These effects are significantly larger than those obtained through random assignment and their magnitude is comparable to the impact of monetary incentives that increase pay by about 10 percent. A downside of targeted peer assignment is that, unlike endogenous peer selection, it leads to a large increase in stress. We uncover the behavioral origins of these desirable effects of peer choice using a combination of choice data, text analysis and simulations. The key advantage of letting workers choose whom to compare to is that it allows those workers who want to be motivated to compare to a motivating peer while also permitting those for whom social comparisons have little benefits or are too stressful to avoid them. Altogether, our results highlight that policies should not only be compared regarding their effects on output, but also with respect to their potential unintended consequences.

    This paper investigates the use of self-funded commitment contracts to support individuals in achieving their goals of increased physical activity. We compare the effect of soft (non-incentivised) commitment contracts with hard (incentivised) contracts using a randomised experiment with 1629 members of a large gym in Stockholm, Sweden. We find a significant positive impact of being offered a hard contract on monthly visits to the gym and the probability of meeting one's contract goal. Hard and soft commitment contracts increase gym visits by 21% and 8%, respectively, relative to the control group. Trait self-control is negatively associated with the likelihood of accepting a contract and accepting to add stakes. The effect of soft and hard commitment contracts does not, however, differ by trait self-control. Importantly, we find that the effects of both hard and soft contracts were greatest among participants who reported exercising the least at baseline. Our experiment explores the use of a completely self-funded and highly scalable intervention. Our experimental design allows us to shed light on the importance of hard penalties in designing commitment contracts.

    We investigate gender differences in individual credit claiming for teamwork. In a large-scale online experiment, participants work on an interactive task in teams of two and subsequently report their subjective contribution to the teamwork. In three between-subject treatments, we incentivize participants to either i) state their beliefs about their contribution truthfully, ii) to exaggerate their contribution, or iii) to exaggerate and thereby harm the other team member. Our setup allows us to distinguish between overconfidence and exaggeration with and without negative externalities, and to test whether there is a gender gap in credit claiming. We find that men and women both equally overestimate their contributions, but men exaggerate more than women: As soon as there is an incentive to exaggerate, men claim to have contributed more than women, even when exaggeration harms the team member. This gender gap in credit claiming is particularly pronounced among very large claims and for high-contributors. Strategic misrepresentations of contributions to teamwork can thus have sizeable equity consequences on the labor market.
